For example, high-growth divisions that require leaders to read signals in an unpredictable and rapidly changing environment and act quickly can serve as another test of someone’s leadership scale and ability.” Advice For HR Officers Looking deeper in the organization expands the choices and often reveals previously unrecognized top talent as skip-level options. “Not every potential CEO successor must lead the most complex or largest division to be ready to lead as CEO. Boards increase the odds of having a diverse set of options by starting early and casting a wide net for potential successors at the outset of the process. “Instead of thinking in terms of CEO-readiness, boards should increase their horizon to solve for long-term value creation. To build on the findings from the data analysis, we conducted interviews with high-performing CEOs from various last-mile paths and analyzed developmental advice given to more than 100 senior executives as part of their companies’ CEO succession planning to identify common themes for each background. “We completed the data collection at the end of 2020 and conducted the analysis in early 2021. Hildebrand noted that, “This has been an extensive and multifaceted project, with the data collection and analysis representing just one phase. Spencer Stuart studied more than 1,300 CEO transitions to predict the probability of success in the top job based on CEO backgrounds. Yet, we have not seen an uptick in their relative share of CEO transitions.” Study Methodology Building on our prior research demonstrating the link between potential and CEO performance, our latest study finds that Leapfrog CEOs have the strongest odds of success.
